Abstract

Kinerja pegawai pada organisasi publik menuntut kesesuaian karakteristik personal, penguasaan pengetahuan, dan kemampuan kerja yang memadai. Penelitian ini menganalisis pengaruh karakteristik individu, pengetahuan, dan kemampuan kerja terhadap kinerja pegawai pada Kantor Unit Penyelenggara Pelabuhan Kelas I Molawe. Penelitian menggunakan pendekatan kuantitatif eksplanatori dengan metode sensus terhadap seluruh 51 pegawai. Data dikumpulkan melalui kuesioner dan dianalisis menggunakan regresi linear berganda dengan SPSS. Hasil menunjukkan bahwa karakteristik individu (β=0,551; p<0,001), pengetahuan (β=0,503; p=0,002), dan kemampuan kerja (β=0,549; p=0,001) berpengaruh positif dan signifikan terhadap kinerja pegawai. Secara simultan, ketiga prediktor signifikan dan model menjelaskan 55,1% variasi kinerja (R²=0,551). Temuan menegaskan bahwa kinerja pegawai pelabuhan publik tidak hanya bergantung pada kapasitas teknis, tetapi juga pada atribut personal dan pengetahuan yang mendukung penyelesaian tugas. Implikasi praktisnya adalah perlunya pengembangan kompetensi, pembelajaran kerja, dan penempatan pegawai yang mempertimbangkan kesesuaian karakteristik individu dengan tuntutan pekerjaan.
