Kinerja pegawai sektor publik dipengaruhi tidak hanya oleh arahan pimpinan, tetapi juga oleh bagaimana organisasi menerapkan penghargaan yang dipersepsikan relevan dengan tuntutan kerja. Penelitian ini menganalisis pengaruh kepemimpinan terhadap kinerja pegawai dengan tunjangan tambahan penghasilan (TPP) sebagai mediator pada Biro Perekonomian Sekretariat Daerah Provinsi Sulawesi Tenggara. Penelitian menggunakan pendekatan kuantitatif melalui survei terhadap 57 pegawai. Data dikumpulkan dengan kuesioner skala Likert dan dianalisis menggunakan PLS-SEM dengan SmartPLS 4. Hasil menunjukkan bahwa kepemimpinan berpengaruh positif dan signifikan terhadap TPP dan kinerja pegawai, sedangkan TPP berpengaruh positif dan signifikan terhadap kinerja. TPP juga memediasi secara penuh hubungan kepemimpinan dan kinerja pegawai. Temuan memperluas literatur kepemimpinan sektor publik dengan menempatkan TPP sebagai mekanisme pertukaran organisasional yang menghubungkan perilaku kepemimpinan dengan kinerja. Implikasi praktis menekankan perlunya kepemimpinan yang jelas, suportif, partisipatif, dan berorientasi prestasi serta implementasi TPP yang adil, transparan, dan sesuai karakteristik pekerjaan.
